Agencies vs. Collectives: how to choose whats best for you

There’s a point in almost every doula’s journey where the big question comes up: Should I join an agency, join a collective, or stay fully independent? And honestly, it can feel overwhelming. Everyone seems to have opinions, horror stories, or glowing reviews, and it’s hard to know what actually matters until you’ve been in it for a while. So let’s talk about it and keep it real.
When you hear the word agency, the first thing that usually comes to mind is structure. Agencies tend to operate like small businesses that hire or contract doulas to represent their brand. They handle a lot of the behind-the-scenes work, like intake, marketing, vetting clients, and matching families to the doula they think fits best. For new doulas, that can feel like such a weight off. You show up, do the work you love, and skip a big chunk of the admin hustle. Some agencies offer steady inquiries, ongoing training, and mentorship. Others might feel a little more rigid, with things like predetermined pricing, limited flexibility, or rules around how you present yourself or market your services outside the agency.
Then there’s the collective model, which looks and feels completely different. Instead of a business hiring a team, it’s more like a shared community of independent doulas who choose to work together. Everyone keeps their own identity and business, but pools resources and supports each other. You might share on-call calendars, backups, education, group trainings, photography, or client referrals—kind of like a co-op, but with heart. Collectives tend to be more collaborative and community-driven. There's usually more autonomy and shared decision-making, and the vibe is often more holistic. That said, it also means everyone has to pitch in, communicate well, and be genuinely invested in the group, because it only works when the people in it show up for each other.
Choosing between an agency or a collective isn’t about one being better than the other. It’s really about what season you’re in and what you need. If structure, steady clients, and clear systems feel comforting, an agency might be a great fit. If you love collaboration, shared values, and community energy, a collective might feel like home. And if you’re craving independence and full creative control, you might decide that neither structure is necessary for you right now.
Something I always remind doulas is that there’s no “forever” decision here. You’re allowed to change your mind, try different models, or do a mix of things. You’re also allowed to outgrow something that once fit you perfectly. What matters is that you’re choosing spaces that respect your work, protect your energy, and support you in ways that feel aligned. The key to all of this is, read the contracts, have the conversations, and choose what feels right for you. And keep in mind each has its own ways for fees, memberships, and pros vs cons.
